تحلیل اثر سرمایه اجتماعی و حمایت سازمانی درک شده بر تسهیم دانش با نقش میانجی رفتار شهروندی سازمانی (نمونه پژوهش: بیمارستان‌های شهر اردبیل)

چکیده

امروزه فرایند صحیح تسهیم دانش سازمانی یکی از منابع مهم مدیریت برای بهبود عملکرد سازمان‌ها می‌باشد، اما ممکن است کارکنان رغبتی نسبت به انجام این کار نداشته باشند؛ لذا شناسایی عوامل مؤثر بر تسهیم دانش در سازمان‌ها و تلاش در جهت تقویت این عوامل یکی از چالش‌های اصلی سازمان‌های امروزی است. در همین راستا مطالعه حاضر با هدف بررسی تأثیر سرمایه اجتماعی و حمایت سازمانی درک شده بر تسهیم دانش با میانجیگری رفتار شهروندی سازمانی انجام شد. تحقیق حاضر از نظر هدف کاربردی، از نظر شیوه گردآوری داده‌ها توصیفی از نوع همبستگی و از لحاظ زمانی، مقطعی می‌باشد. جامعه آماری تحقیق حاضر، شامل کارکنان (کارکنان خدماتی، اداری و درمانی)، بیمارستان‌های امام خمینی(ره)، تأمین اجتماعی، فاطمی، علوی و بوعلی شهر اردبیل بود که با مراجعه به جدول مورگان، حجم نمونه 205 نفر در نظر گرفته شد و به روش نمونه‌گیری تصادفی ساده انتخاب شدند. جهت تجزیه‌وتحلیل داده‌ها در بخش توصیفی از میانگین، انحراف معیار، چولگی و کشیدگی و در بخش استنباطی مدل‌یابی معادلات ساختاری به کار گرفته شد و با استفاده از نرم‌افزارهای SPSS 23 و Lisrel 8.8 مورد تحلیل قرار گرفت. نتایج پژوهش نشان دادند که متغیرهای سرمایه اجتماعی، حمایت سازمانی درک شده و رفتار شهروندی سازمانی بر تسهیم دانش اثر مستقیم مثبت و معنادار دارند. همچنین سرمایه اجتماعی و حمایت سازمانی درک شده علاوه بر تأثیر مستقیم، از طریق رفتار شهروندی سازمانی بر تسهیم دانش اثر غیرمستقیم و معنادار نیز دارند. با توجه به تأثیر مثبت سرمایه اجتماعی و درک کارکنان از حمایت سازمانی بر رفتار تسهیم دانش در میان آن‌ها، سازمان‌ها در صورت دارا بودن صلاحیت لازم جهت توسعه این موارد می‌توانند رفتار تسهیم دانش را در میان کارکنان توسعه داده و به عملکرد مطلوب‌تری دست یابند.

چکیده [English]

Today, the proper process of sharing organizational knowledge, is one of the important resources of management to improve the performance of organizations. Despite the need and importance of knowledge sharing in organizations, employees may be reluctant to do so. Therefore, identifying the factors affecting knowledge sharing in organizations and trying to strengthen these factors are among the main challenges of today's organizations. So, the present study was conducted to investigate the effect of social capital and perceived organizational support on knowledge sharing with the mediating role of organizational citizenship behavior. The present research is an applied research in terms of purpose, the method of data collection is descriptive-correlational and cross-sectional in terms of time. The statistical population of the present study included employees (service, administrative, and medical personnel) of Imam Khomeini, Social Security, Fatemi, Alavi and Bouali hospitals in Ardabil. Referring to Morgan table, the sample size was 205 people who were selected by simple random sampling. Mean, standard deviation, skewness and elongation were used to analyze the data in the descriptive part. In the inferential part, structural equation modeling was used and SPSS 23 and Lisrel 8.8 softwares were applied for analysis. The results showed that the variables of social capital, perceived organizational support and organizational citizenship behavior have a positive and significant direct effect on knowledge sharing. In addition to having a direct impact, social capital and perceived organizational support, also have an indirect and significant effect on knowledge sharing through organizational citizenship behavior. Given the positive impact of social capital and employee understanding of organizational support on knowledge sharing behavior among them, organizations can develop knowledge sharing behavior among employees if they have the necessary qualifications to develop these issues with a better performance.
