پیشایندهای رفتار نوآورانه کارکنان دانشی فعال در صنایع دارویی مشهد

چکیده

پژوهش حاضر در صدد بوده است تا تاثیر پیش آیندهای رفتار نوآورانه کارکنان دانشی  چون منبع‌یابی  دانش، خودکارآمدی و ادارک از شفافیت اطلاعات را بر این متغیر مورد ارزیابی قراردهد. جامعه آماری این پژوهش240 نفر از کارکنان دانشی فعال در واحدهای تحقیق و توسعه صنایع دارویی مشهد بودند که تعداد 148 نفر با استفاده از روش نمونه گیری تصادفی در دسترس و با استفاده از ابزار پرسشنامه استاندارد مورد سنجش قرارگرفتند. برای سنجش رفتار نوآورانه از پرسشنامه سه سوالی دورکیوا (2011)، برای سنجش منبع‌یابی  دانش از پرسشنامه شش سوالی گری و میستر (2004)، برای سنجش شفافیت اطلاعات از پرسشنامه چهارسوالی دورکیوا (2009) و برای سنجش خودکارامدی از پرسشنامه سه سوالی ویلک و موینها  (2005) استفاده شد. برای سنجش پایایی ابزار سنجش از آلفای کرونباخ و برای سنجش روایی از روایی صوری و روایی همگرا بهره گرفته شد. داده ها با استفاده از روش تحلیل معادلات ساختاری و روش تاکسنومی و نرم افزارهای smart PLS3 و SPSS مورد تحلیل قرار گرفت. نتایج بیانگر آن بود که رفتار نوآورانه از منبع‌یابی  دانش (R=0/521,T=7/61)و خودکارآمدی(R=0.61,T=2/81) متاثر شده و شفافیت اطلاعات رابطه میان خودکارآمدی و رفتار نوآورانه را تسهیل میکند(R=0/43, T=2/17). نتایج تحلیل تاکسنومیک نیز نشان داد که می‌توان سه خوشه رفتاری از کارکنان دانشی را متصور بود که شفافیت اطلاعات و خودکارآمدی در بروز رفتارهای هرخوشه نقش بسزایی دارند. نتیجه این پژوهش بیانگرآن بود که تقویت کارکنان دانشی می‌تواند بر رفتارکارکنان تاثیر فزاینده ای داشته باشد و مدیران می‌توانند با بهره­گیری صحیح از شفافیت اطلاعات، افزایش خودکارآمدی و بالاطبع آن افزایش رفتارهای نوآورانه کارکنان دانشی را تضمین نموده و زمینه ساز بهبود بهره وری و عملکرد فردی و سازمانی آنها باشند.

Investigating the Antecedents of Knowledge Workers’ Innovative Behaviors in Mashhad Pharmaceutical Industry

چکیده [English]

The purpose of this study is to evaluate the impact of knowledge workers’ innovative behaviors on knowledge sourcing, self-efficacy and perception of information transparency. The statistical population consisted of 240 knowledge workers in R&D pharmaceutical industry in Mashhad. From this statistical population 148 workers were selected using the random sampling method and assessed by the standard questionnaire. Data were analyzed using structural equation analysis and taxonomy methods, using SMART PLS3 and SPSS software. The results indicated that innovative behavior is affected by knowledge sourcing (R=0/521, T=7/61) and self-efficacy (R=0.61, T=2/81), and information transparency facilitates the relationship between self-efficacy and innovative behavior (R=0/43, T=2/17). The results of taxonomic analysis also showed that three behavioral clusters of knowledge workers can be conceived and transparency of information and self-efficacy play an important role in the occurrence of these behaviors. Results showed that supporting knowledge-workers can have a significant impact on the employee behavior and by implementing information transparency, managers can ensure self-efficacy growth of knowledge-workers and thus enhance their innovative behaviors which will lead to improvement in their individual and organizational performance and productivity.
