Abstract
In growing industries, knowledgeable employees play a fundamental role in the success of organizations due to the high value of their expertise. The departure of these employees can incur significant financial and intangible costs for organizations. Therefore, the aim of this research is to identify the influential factors in retaining and maintaining talented and knowledgeable employees. This study was conducted using a mixed-method approach; in the initial phase, 58 factors affecting the retention of talents were identified through a literature review as a qualitative part of the research. The target population included experts from technology companies, knowledge-based firms, managers, and experts from the science and technology parks in Yazd, and the sampling was done through convenience sampling. In the second phase, utilizing quantitative methods, the opinions of 17 experts from the science and technology parks and academia were collected through questionnaires and analyzed using the Intuitive Fuzzy Cognitive Maps (IFCM) method. The relationships between the factors were determined utilizing FCMapper software, and the research model was visualized using Pajek software. The results indicated that the most influential factors in retaining knowledgeable and talented employees across four dimensions (environmental, organizational, individual, and job-related) include job opportunities in the labor market, CEO and supervisor personality traits, specialized skills, and quality of work life. Ultimately, it is recommended that organizations pay special attention to these key factors in recruiting and retaining knowledgeable employees and ensure their retention through strategic planning.
